Executive Market Mapping: Why Clients Need Talent Intelligence Before They Hire
The right questions can change the entire search. Michelle Kilcar shares why understanding the leadership market early helps businesses uncover hidden talent, challenge assumptions and make senior hiring decisions with greater confidence.
Here's something I see more often than you'd expect.
A business decides it needs a new Operations Director, or a Quality Lead, or a Managing Director. The brief gets written, the search goes live, and only then does everyone discover what the market really looks like. The ideal profile turns out to be rarer than hoped. The salary needs a rethink. The three obvious candidates all happen to sit inside the same competitor.
By that point, a lot of energy has already gone in and expectations are set.
The best senior appointments are shaped well before the search begins.
That's really what executive market mapping is about. Not a list of names, but a clear, evidence-based picture of your leadership market. Who's out there. How your competitors are structured. What talent is genuinely available. What it would actually take to attract the calibre of leader you want.
Ireland makes this especially worthwhile. We have more than 1,800 multinationals here alongside a strong base of ambitious Irish companies, a community IDA Ireland links to over 300,000 jobs. Once you reach senior level, that market is close-knit and surprisingly small. Everyone tends to know everyone. Which means a search run with good intelligence behind it can move quietly, precisely and with real confidence.
Good mapping answers the questions that shape every decision that follows.
Is the profile we have in mind realistic, or worth flexing a little? Where does the strongest talent sit today, and what would encourage them to move? Are we measuring our own leadership team against the right comparators? If a key leader moved on tomorrow, who could we actually approach?
For clients planning succession, entering a new market, or simply wanting to weigh up their options before committing to a full search, that insight is the difference between planning with clarity and hoping for the best.
It's also, quietly, one of my favourite parts of the job. Mapping isn't only preparation for a hire. It's how you start building relationships with brilliant leaders long before you need them. By the time a role goes live, the right people already know who you are and what you stand for.
At HERO ONE, we bring sector knowledge, discreet market intelligence and long-standing senior relationships, so you get a true picture of your market rather than a hopeful one. Finding the ONE leader always starts with knowing where to look.
If you're weighing up a senior hire this year, a mapping conversation is a low-risk, high-clarity place to begin. I'd be happy to talk you through what it could tell you.
